| در پژوهش حاضر هدف طراحی مدل مدیریت ترومای سازمانی با توجه به استراتژیهای مدیریت دانش در بین کادر درمان بیمارستانهای دانشگاه علوم پزشکی کرمان بود. این پژوهش از نظر هدف، ماهیتی کاربردی-توسعهای دارد و از نظر روش، با رویکرد آمیخته اکتشافی انجام شده است. در بخش کیفی با استفاده از تکنیک مصاحبه نیمهساختاریافته دادههای مورد نیاز در خصوص مؤلفهها و شاخصها گرداوری شده و سپس مفاهیم استخراج، دستهبندی و ارتباط بین دستهها مشخص شد و الگوی نهایی ترسیم شد. در بخش کمی با توجه به مدل استخراجی در مرحله کیفی، جهت گردآوری دادههای کمی در جهت تبیین مدل طراحی شده، پرسشنامهای محققساخته تدوین گردید. جامعه آماری در بخش کیفی، شامل دو قسمت مدیران با تجربه و نیز اساتید و محققین دانشگاهی و اسناد و مدارک علمی، کتب، گزارشات و مقالات علمی در سطح ملی و بینالمللی بود و جامعه آماری بخش کمی، شامل کلیه کارکنان وابسته به دانشگاه علوم پزشکی کرمان بود. در بخش کیفی روش نمونهگیری، به صورت هدفمند و نظری بود و نمونهگیری تا اشباع نظری دادهها ادامه پیدا کرد. در این بخش بعد از مصاحبه با 15 نفر به اشباع نظری حاصل شد. در بخش کمی نمونهگیری به صورت تصادفی انجام شد. بدین صورت که 2 بیمارستان باهنر و افضلیپور انتخاب و با توجه به 1500 نمونه برآورد شده طبق جدول مورگان 306 نفر از کادرِ درمانِ بیمارستانهای وابسته به دانشگاه علوم پزشکی کرمان انتخاب شد. در پژوهش حاضر برای تجزیه و تحلیل دادههای کیفی از روش تحلیل مضمون و در بخش کمی پژوهش، به منظور تحلیل دادهها ابتدا از آمارتوصیفی و سپس در بخش آمار استنباطی از مدلسازی معادلات ساختاری استفاده شد. بهعلاوه جهت تحلیل دادههای پژوهش در بخش کمی از نرمافزارهای SPSS و PLS-4 بهره گرفته شد. یافتههای بخش کیفی نشان داد که ترومای سازمانی در محیط بیمارستان تحت تأثیر عواملی همچون فشارهای روانی و عاطفی، ناایمنی محیط کار و کمبود حمایت سازمانی قرار دارد و در مقابل، استراتژیهای مؤثر مدیریت دانش شامل اشتراک دانش غیررسمی، تقویت فرایندهای مدیریت دانش و یادگیری سازمانی هدفمند نقش مهمی در مهار آثار ترومای سازمانی ایفا میکنند. نتایج بخش کمی با استفاده از مدلسازی معادلات ساختاری نیز نشان داد که استراتژیهای مدیریت دانش تأثیر مثبت و معناداری بر کاهش ترومای سازمانی دارند و متغیرهایی مانند محیط کاری ایمن، حمایت روانی-سازمانی و کاهش پیامدهای روانی-عاطفی بیشترین نقش را در تقویت مدیریت ترومای سازمانی ایفا میکنند. | ||

| In this study, the role of knowledge management strategies in reducing organizational trauma among the healthcare staff of hospitals affiliated with Kerman University of Medical Sciences was examined. The present study employed a mixed-methods approach: the qualitative part involved semi-structured interviews with 15 managers and health specialists, while the quantitative part involved data collection from 306 healthcare staff members. The qualitative findings revealed that organizational trauma in the hospital environment is influenced by factors such as psychological and emotional pressures, an unsafe work environment, and lack of organizational support. In contrast, effective knowledge management strategies, including informal knowledge sharing, strengthening knowledge management processes, and targeted organizational learning, play a significant role in mitigating the negative effects of organizational trauma. The quantitative results, using structural equation modeling (PLS), also showed that knowledge management strategies have a positive and significant impact on reducing organizational trauma, with factors like a safe work environment, psychological and organizational support, and reduced emotional and psychological consequences playing the greatest roles in strengthening organizational trauma management. The model fit indices also indicated the adequacy and validity of the conceptual model. Based on the study findings, implementing knowledge management systems, fostering knowledge sharing environments, enhancing organizational learning, and creating a safe and supportive work environment can effectively boost staff resilience, improve organizational performance, and reduce organizational trauma in healthcare settings. | ||
