چکیده | ||
این پژوهش با هدف تأثیر سیاست سازمانی بر خلاقیت کارکنان از طریق پنهان کردن دانش و نقش تعدیلگر ویژگیهای شغلی انجام شد. جامعه آماری پژوهش حاضر همه کارکنان وزارت ورزش و جوانان به تعداد 1171 نفر بودند و 350 نفر نمونه به صورت تصادفی ساده انتخاب شدند. این پژوهش، توصیفی و از نوع مطالعات همبستگی بود. ابزار پژوهش چهار پرسشنامه مربوط به اطلاعات شخصی، سیاست سازمانی نقشبندی و میرانی (1398)، خلاقیت کارکنان جورج و ژو (2001) ، پنهان کردن دانش سرنکو و بونتیس (2016) و ویژگیهای شغلی هاکمن و اولدهام (1979) بود. روایی صوری و محتوایی ابزار پژوهش توسط تعدادی از اساتید صاحبنظر و روایی سازه آن بهوسیله تحلیل عاملی تاییدی مبتنی بر مدل معادلات ساختاری تأیید گردید. برای تجزیه و تحلیل دادهها از نرمافزارهای اس.پی.اس.اس.، اس.پی.اس.اس.سمپل پاور و آموس استفاده گردید. نتایج نشان داد که سیاست سازمانی اثر منفی و معناداری بر خلاقیت کارکنان دارد. سیاست سازمانی اثر مثبت و معناداری بر پنهان کردن دانش دارد. پنهان کردن دانش اثر منفی و معناداری بر خلاقیت دارد. سیاست سازمانی بر خلاقیت کارکنان از طریق پنهان کردن دانش اثر منفی و معناداری دارد. ویژگیهای شغلی میتوانند به عنوان تعدیلگر در رابطه بین سیاست سازمانی و پنهان کردن دانش بر خلاقیت کارکنان وزارت ورزش و جوانان عملکنند. بر اساس نتایج به مدیران پیشنهاد میشود سیاستهای سازمانی را تا حد ممکن از بین ببرند و کارکنانی که دانش خود را به اشتراک میگذارند را تشویق کنند تا احساس امنیت و تعهد حرفهای را افزایش دهند. | ||

The aim of this study was to investigate the effect of organizational policy on employee creativity by hiding knowledge: the moderating role of job characteristics. The statistical population of the present study was 1171 employees of the Ministry of Sports and Youth. Finally, 350 people were selected randomly. This study was descriptive and correlational studies. The research instruments were four questionnaires related to personal information, organizational policy of Naqshbandi and Mirani (1398), creativity of employees George and Zhou (2001), concealment of knowledge of Serenko and Bontis (2016), job characteristics of Hackman and Oldham (1979). The validity of research instrument was confirmed by a group of expert professors and its construct validity was confirmed by confirmatory factor analysis based on structural equation model. SPSS, SPSS Sample Power and Amos software were used to analyze the data. The results showed that organizational policy has a negative and significant effect on employee creativity. Organizational policy has a positive and significant effect on hiding knowledge. Hiding knowledge has a negative and significant effect on creativity. In addition, it was found that organizational policy has a negative and significant effect on employee creativity by hiding knowledge. Finally, the results showed that job characteristics can act as a moderator in the relationship between organizational policy and hiding knowledge on the creativity of the staff of the Ministry of Sports and Youth. Based on the results obtained, managers are advised to encourage employees who share their knowledge and increase the professional commitment of employees | ||
