در دو دهه اخیر در سراسر کشورهای پیشرفته و صنعتی جهان، توجه به مدیریت پایدار منابع انسانی بهعنوان یک پارادایم جدید، رشد فراوانی یافته است، بر همین اساس هدف پژوهش حاضر ارائه الگوی مفهومی جهت تبیین موانع پیادهسازی مدیریت منابع انسانی پایدار در شرکت ملی صنایع پتروشیمی است. در این پژوهش کیفی با کمک نرمافزار تحلیل اکتشافی اطلس. تی از روش تحلیل دادهبنیاد و کدگذاری مبتنی بر رویکرد استقرایی بهره گرفته شده است. نتایج از درون 19 مصاحبه میدانی نیمه ساختاریافته و اسناد به دست آمدند. نمونهها از ترکیبی از نمونهگیریهای هدفمند، گلوله برفی، در دسترس و نظری حاصل شدند. نتایج پژوهش حاضر نشان میدهند شرایط علّی «عدم توانایی در جذب منابع انسانی ماهر و با استعداد، عدم توانایی در نگهداشت منابع انسانی ماهر و با استعداد، عدم توانایی در هدایت منابع انسانی ماهر و با استعداد، مسئولیت قانونی، نظام ارزشی» و شرایط مداخلهگرِ «کیفیت نیری کار، شرایط مشتریان، عوامل مدیریتی و شرایط محیط کلان» شناسایی شدند. پدیدار «ناپایداری سیستمهای کاری، عدم وجود مدیریت سایبرنتیک، عدم وجود تفکر سیستمی و عدم تعادل» و شرایط زمینهای «پیچیدگی محیطی، نگرش مدیران و فرهنگ» حاصل شدند. «عدم مشروعیت اقدامهای مدیریتی، عدم توجه به خلق مدلهای ذهنی مشترک و عدم آگاهیبخشی» هم بهعنوان استراتژیها و «آسیب فردی، آسیب سازمانی، آسیب اجتماعی، آسیب اقتصادی و آسیب زیستمحیطی» بهعنوان پیامدهای مدیریت ناپایدار منایع انسانی شناسایی شدند. | ||

In the last two decades, throughout the advanced and industrialized countries of the world, attention to the sustainable management of human resources as a new paradigm has grown a lot, based on this, the purpose of this research is to provide a conceptual model to explain the obstacles to the implementation of human resources management in the National Industrial CompanyAccordingly, it uses grounded analysis and induction-based coding approach through Atlas.ti - specific explorative analysis software. The conclusions are emerged from 19 semi - structured field interviews and some secondary documents. The samples are resulted from a combination of purposeful, snowball, and convenience sampling method. Finally, it is indicated that causal conditions of “inability to attract skillful and talented human resources, inability to maintain skillful and talented human resources andinability to direct skillful and talented human resources, Legal responsibility and value system” along with Intervener conditions of “labor conditions, customer conditions, management factors and macro-environment conditions” shape the phenomenon of “instability of human resource management, The instability of work systems, the absence of cybernetic management, the absence of systemic thinking and imbalance” in a context of “environmental complexities and managers and culture’ perspectives”. This factors together, construct “illegality of management actions, Lack of legitimacy of management actions, lack of attention to creating common mental models and lack of awareness strategy” and consequence of “individual damages, organizational damages and social damages, economic damage and environmental damage”. | ||
