چکیده در عصری که یکی از ارکان مزیت رقابتی پایدار سازمانها، کارکنان متعهد، متخصص و با انگیزه هستند، حفظ و افزایش اشتیاق کارکنان یکی از دغدغههای مهم سازمانهاست. هدف از این مطالعه شفافسازی مفهوم اشتیاق کاری با توجه به مباحث نظری موجود، شناخت ویژگیها، پیشآیندها و پیامدهای آن است. از نظر روششناسی، در این پژوهش از رویکرد تحلیل مفهوم تکاملی راجرز استفاده شده است. این رویکرد همانند سایر روشهای تحلیل مفهوم در پی واضحسازی و تحلیل مفهوم موردنظر است. روشی غیرخطی، چرخشی و انعطافپذیر که بر اساس رویکرد استقرایی، دادههای خام جمعآوری و مورد تحلیل قرار میگیرند. در این پژوهش، تحلیل به صورت درونمایهای و شبیه به تحلیل محتوا صورت گرفته به این منظور پایگاههای اطلاعاتی موجود و معتبر با کلیدواژه "Engagement" مورد جستجو قرار گرفتند. یافتهها در این مطالعه نشان داد که اشتیاق کاری فرآیندی پیچیده با ویژگیهای توان، سختکوشی و شیفتگی و ابعاد شناختی، هیجانی (عاطفی)، رفتاری (فیزیکی) است. پیشآیندهای آن شامل «منابع شغلی و منابع شخصی» «حمایت اجتماعی از همکاران، مربیگری» «احساس ارزشمند بودن، مشارکت» «معنیداری، ایمنی» است. پیامدهای آن نیز شامل «بهبود بهرهوری» «عملکرد، خلاقیت، گردش مالی» «سطح پایین تمایل به ترک خدمت و رفتار شهروندی سازمانی» است. نتیجه اینکه سوق دادن کارکنان به سوی اشتیاق یکی از چالشهای مهم مدیران و سازمانهایی است که در پی بهبود شاخصهای عملکرد سازمان میباشند. | ||

Abstract In age where one of the pillars of sustainable competitive advantage of organizations is having committed, professional and motivated employees, maintaining and increasing employee’s engagement is one of the most important concerns of organizations. The purpose of this study is to clarify the concept of work engagement according to the existing theoretical concepts and to recognize its features, precedents, and consequences. Methodologically, Rogers’ evolutionary concept analysis approach has been used in this research. This approach, like other methods of concept analysis, seeks to clarify and analyze the intended concept. Nonlinear, rotational and flexible method were used to collect and analyze data based on inductive approach. In this research, the analysis is thematic and analogous to content analysis. For this purpose, the word "engagement" was searched in existing and valid databases. The findings of the study showed that work engagement is a complex process with the features of vigor, dedication, absorption, and cognitive, emotional, and physical dimensions. Its precedents include "job and personal resources", "social support for co-workers, coaching", "sense of worth, participation", and "meaningfulness, safety". Its consequences include "improved productivity", "performance, creativity, turnover", and "low level of willingness to leave the service and organizational citizenship behavior". As a result, having engaged employees is one of the most important challenges for managers and organizations that seek to improve organizational performance indicators. | ||
